There are 4 roles which use these skills (I think): Quartermaster - Steward. Surgeon - Medicine. Scout - Scouting. Engineer - Engineering. So if you assign a companion to a certain role, their skill in that role will be used instead of yours.
This can happen at random for the most part, but it is also heavily influenced by their personality, their experience with their last kingdom, your renown, and how many unassigned fiefs you have. Trying to get other lords to join your kingdom is heavily dependent on renown, number and location of fiefs, kingdom's total troop size, affection

In most mods, all of my Intelligence based companions have training 10. It is rare that I give training to combat companions, I only do it in mods where skill points are plentiful, like Perisno and Viking Conquest. There is absolutely no point to have a highly skilled trader companion at the moment. Trading level bonus is only taken into account from the Clan Leader. Trading perks are for the vaste majority Clan Leader and Governor related, the personal ones the AI can't use anyway.
There is a Mod on Nexus Transfer Compagnons.It make exact that you can transfer them after same as normal Soldiers.But remember if you assign 4 Compagnons to 1 Group and after you give every one 1 Job only that skill will rise for that Compangon.Until now without this is much better as i give my Wife or Compangon his own Troops and he will level in all same as me.With the Mod or the option to
